Onboarding Compass
Project Overview
Onboarding Compass is a lifecycle onboarding revamp for new joiners at JPMorgan, designed to reduce early-stage drop-off, confusion, and frustration in the first critical weeks. A firmwide HR pulse survey in 2023 showed that 70% of new analysts felt unprepared after onboarding, and global templates created in New York missed essential local details such as Singapore HR contacts and medical benefits. As APAC Representative of the Analyst and Associate Committee, I led a regionally tailored onboarding approach that made joining the firm feel like joining a community, not navigating a maze.
The Work
• I treated onboarding as a lifecycle journey with clear failure points, because new hires were entering their first month with gaps in “where do I go, who do I ask, what am I entitled to,” which created friction and slowed time-to-productivity.
• I translated the survey signal into a concrete problem statement and urgency narrative, anchored on 70% of new analysts feeling unprepared and the operational load of up to 15 HR queries per person in the first month.
• I identified the underlying segmentation issue, because one global template could not serve new hires across countries with different benefits, contacts, office norms, and support resources.
• I built a coalition to deliver localisation at scale by partnering with 20+ regional leads across APAC and EMEA, aligning content ownership, timelines, and review cycles across time zones.
• I led stakeholder alignment with HR and leadership, addressing initial hesitation around regional customisation by designing a structure that preserved global consistency while enabling country-level modules.
• I built digital “Starter Packs” tailored by country, covering practical day-one and week-one needs, including HR contacts, benefits, dining discounts, mental health resources, and local operating norms.
• I navigated compliance and formatting constraints by standardising templates, setting clear content guardrails, and driving approvals so the packs were credible, usable, and safe to distribute.

Impact

Enhancements
• The journey could be strengthened by turning the Starter Pack into a structured 30-day series, with timed nudges for benefits enrolment, key tools, and community touchpoints to improve completion and retention.
• Segmentation could be refined further by tailoring packs by role cluster or team type in addition to country, so content matches the day-to-day reality of different analyst tracks.
• Measurement could be operationalised with a simple dashboard tracking completion, query volume, and satisfaction, making it easier to iterate by country and identify where support gaps persist.
• The experience could be expanded with community loops, such as peer cohorts, buddy playbooks, and recurring “first month” office hours, so connection becomes part of the onboarding system rather than an optional extra.
